It's a skills shortage, not a headcount shortage

BLS reported roughly 439,000 open manufacturing positions in early 2026, against a workforce that has stayed close to 12.6 million.

Manufacturing hires ran about 289,000 in a recent month at a hire rate of 2.3% — compressed against the 2022 and 2023 peaks — while quits ran around 174,000. Openings stay elevated even without broad sector growth.

That combination is the tell.

You are not competing for headcount in general. You are competing for specific skills.

Industry reporting consistently points at the same roles: maintenance technicians, machine operators, forklift operators, controls specialists — the positions that protect uptime.

And the demographic pressure is real. An estimated 2.8 million manufacturing workers are expected to retire by 2030, with Deloitte and the Manufacturing Institute projecting 3.8 million new manufacturing employees needed by 2033.

So the practical problem for most plants is narrower than "nobody wants to work in manufacturing":

They already have a job

The people with the skills you need are employed somewhere else right now.

So they aren't searching

Nobody with a steady paycheck is refreshing a careers page. They'd move for the right offer — they just never see it.

And the gap compounds

When a maintenance tech leaves, it can take months to recover operationally.

Reaching employed, non-searching skilled workers is a distribution problem. That's what this page is about.


The channel problem

Why job boards underperform for manufacturing hiring

Job boards run on search intent. Someone decides they want a new job, opens Indeed, types "CNC machinist," and scrolls. Your posting competes with every other plant hiring that role in that radius.

The searching pool is smallest for exactly the roles you need most

General labor produces plenty of applicants on a job board. A controls technician with five years on your PLC platform does not — because there are only so many within driving distance, and most of them are working.

The scarcer the skill, the worse a search-based channel performs.

Skilled workers aren't browsing job boards

A machinist finishing second shift isn't refreshing a careers page. He's on his phone. He might move for better pay, a better shift, or a shorter drive — but he'll never see your posting, because he isn't looking for it.

The people you want are reachable. They just aren't reachable through a search box.

Applicants arrive unscreened on what actually matters

You learn someone applied. You don't learn what equipment they've run, whether they can read a print, what certifications they hold, or whether they'll take second or third shift.

Your recruiter finds that out on a phone call — and shift mismatch is one of the biggest drivers of early attrition in plant environments.

Almost nobody in this industry publishes advertising cost by role, so here is ours.

The surprise in that table

CNC machinists cost $4.15 per applicant — roughly a third of what a maintenance technician costs.

That runs against the intuition that skilled trades are always expensive to recruit. What the data suggests is that the constraint isn't the credential itself — it's how many people in a given radius hold it, and how many employers are chasing them.

Machinists are reachable. Maintenance and controls technicians, the roles industry reporting flags as hardest to fill, cost nearly three times as much — and that gap is a more useful planning number than any national shortage statistic.

Two caveats. The production and assembly figure rests on a small sample, so treat it as directional. And these are advertising costs only — they don't include recruiter time, screening, testing or onboarding.

Where it earns its keep

Hiring across many plants and markets at once

This is where manufacturing and industrial hiring differs most from single-site verticals.

A job board posting doesn't scale that way. Each market has its own small pool of active searchers, and thin markets simply produce nothing.

Because social reach doesn't depend on local search volume, adding a market is a campaign setting rather than a supply question — and per-market cost stays remarkably stable across very different geographies.

Who actually applies to manufacturing job ads on social media

A common objection is that social advertising reaches teenagers rather than experienced production workers. Our data says otherwise.

About 72% of applicants were 35 to 64 — the core of the experienced production workforce — and cost per applicant was lowest in the 45–64 brackets.

The multiplier is the conversion index — share of applicants divided by share of impressions. Above 1.0× means that age band produced more applicants than its exposure would predict.

Applicants aged 18 to 24 made up 3.4% of applications and cost more than any group except 25–34.

Note also that the 55–64 bracket produced 23.4% of applications from 18.0% of impressions — converting well above its exposure. Given that 2.8 million manufacturing workers are expected to retire by 2030, the fact that experienced workers respond well to this channel matters more than the raw cost figure.

We didn't select for any of this

Employment ads in the United States run under Meta's Special Ad Category, which removes age targeting entirely. This is organic response.

One signal worth acting on

69.4% of applicants were men, but women cost meaningfully less per applicant — $3.87 versus $6.28 — largely driven by merchandising and distribution roles. For plants working to broaden their applicant base, that's a useful signal.


Mechanics

How social manufacturing recruiting works

The role becomes an ad, not a listing

A job posting is a document. An ad is creative built to stop a scroll. For production roles it leads with the three things applicants screen on first: pay, shift, and commute. Equipment, certifications and duties come after.

Creative also has to be refreshed before it fatigues — the most common reason self-managed campaigns look promising for three weeks and then flatten.

Geography down to the plant

Campaigns can run tight around a single facility, across a multi-county draw area, or in parallel across every site you operate. Because reach doesn't depend on how many people happen to be searching locally, adding a plant is a setting change rather than a supply problem.

Qualification happens at the application, not the audience

Special Ad Category removes detailed audience targeting for employment ads to prevent discrimination in hiring. Every advertiser operates under the same rules. You cannot build an audience of "machinists with five years of experience willing to work nights."

What you can do is qualify at the point of application. Someone who taps the ad answers a short set of knockout questions in under a minute:

Highly specialized engineering roles

Controls engineers, senior process engineers and plant leadership are usually better served by search firms. The qualified population is too small for a broad-reach channel — our engineering and supervisory numbers show what happens as the requirement narrows.

A single opening

The economics work best with steady hiring need or multiple sites. For one role, referrals and a job board posting are usually enough.

When pay or shift is the actual problem

If your rate is below market for the area, advertising surfaces that faster and more expensively. Fix the offer first.

If you can't respond same-day

Social produces applicants in volume and they go cold fast. Without a recruiter working them quickly, you'll pay for candidates you never reach.

Before you spend a dollar

Whoever runs your campaigns, these five things determine whether the money works. Get them settled first.

  1. Your rate and shift differential are competitive for the draw area Advertising surfaces a weak offer faster, not slower. Check yours against what plants within commuting distance are posting before you spend.
  2. A recruiter can call applicants the same day Ideally within minutes. Name the person before launch, not after the first batch arrives.
  3. You know your actual knockout criteria Equipment, certifications, experience, shift, physical requirements. Write down what disqualifies someone — that list becomes the application.
  4. Applicants have somewhere to land An ATS, or at minimum a list one person owns per site. Candidates that arrive nowhere get worked by nobody.
  5. You can leave it running three weeks The first two are a learning period while the platform calibrates. Judging on ten days of data leads to the wrong call.
