How to Recruit Auto Body Technicians: Win the Tech Who Already Has a Stall

To recruit auto body technicians, advertise to employed techs, not job seekers. Many of the best collision technicians are working today and are not searching job boards. Reach them with Facebook and Instagram ads that state the pay plan (hourly or flat rate, with the guarantee), the hours techs actually produce, the equipment and which tools you supply, and whether the job is structural, non-structural or refinish. Keep the application to a few mobile questions and call back the same day.

Who you are recruiting

BLS counts auto body technicians in automotive body and related repairers (SOC 49-3021), an occupation that lists auto body technician, body and frame technician and car refinisher among its titles. BLS also places several painter titles, such as auto painter and automotive refinish technician, in the much broader coating, painting and spraying machine operators occupation, which also covers factory paint lines.

BLS lists long-term on-the-job training as the typical route into auto body work. In practice that means an experienced tech took years to become one, and that the fastest way to add capacity is often a trainee under a senior tech alongside every experienced hire you chase. "Auto body technician" also covers three different jobs: structural repair, non-structural (metal and plastic) repair, and refinish. Recruit for one at a time. Where to find auto body technicians

  • Techs at other shops. The largest pool, and the one you only reach with ads in their feed. A tech who is flagging fewer hours than they want, or waiting on parts all week, will read an ad that names your volume and your guarantee.
  • Collision programs at community colleges and career and technical high schools. Offer paid apprentice or helper roles and get to know the instructors before graduation season.
  • Adjacent trades. Welders, fabricators, detailers and mechanical techs who like the body side. Detailers and porters in your own shop are often the easiest trainees to promote. See our guide to recruiting auto detailers.
  • Your own techs' networks. Collision is a small world locally. Pay the referral bonus once the new hire has stayed 90 days, and say so up front.
  • Car people who repair their own vehicles. Project-car and restoration hobbyists are on Facebook and Instagram, and some want to do it for a living.

Job boards still catch techs who are actively looking, but those are the minority. The same pattern runs through our auto technician shortage research: the people you want are employed.

How to recruit auto body technicians: what the ad must say

An experienced collision tech checks three things before anything else: how they get paid, how much work comes through the door, and what they have to bring. Put those in the first lines.

  • Pay plan. Hourly, flat rate or a hybrid. If flat rate, state the rate per flagged hour and any weekly guarantee. A number without a pay plan reads as a trap to anyone who has worked flat rate.
  • Work volume. The hours your techs typically produce, whether you run DRP insurance work, and how parts and estimates flow. This is how a tech judges whether flat rate will pay.
  • Tools and equipment. Which hand tools they bring, and what the shop supplies: welders, frame machine or bench, measuring system, booth.
  • The job type. Structural, non-structural or refinish, and any OEM or aluminum work.
  • Schedule. Saturdays or not. It matters more than most shops think.

Sample headlines. "Collision tech: steady DRP work, weekly guarantee, no Saturdays." "Structural body tech: frame bench and measuring system supplied." "Refinish tech: downdraft booth, we pay for your painter certification." Write the actual rate and guarantee into the ad body; the headline gets the click, the numbers get the application.

The painter certification rule most collision ads skip

If the job includes spray painting, a federal rule applies. EPA's area-source rule for motor vehicle surface coating (40 CFR Part 63, subpart HHHHHH) covers shops that spray-apply coatings to motor vehicles, with an exemption process for shops that spray no coatings containing the rule's target hazardous air pollutants (40 CFR 63.11170). Under 40 CFR 63.11173, painters must be certified as having completed training in spray application and spray equipment setup and maintenance, new hires must be trained and certified no later than 180 days after hiring, and the certification is valid for up to five years before refresher training.

For recruiting, that means two things. Ask refinish candidates whether they hold current painter training, but do not make it a knockout, because the rule sets a 180-day deadline for training and certifying a new hire. And say in the ad that you pay for it. ASE's B-series collision tests (B2 painting and refinishing, B3 non-structural, B4 structural, B5 mechanical and electrical) and I-CAR training are voluntary industry credentials; they are good signals, not legal requirements. ASE certification also requires hands-on work experience.

Screening questions for the application

  • What kind of collision work do you do now? (Structural, non-structural, refinish, estimating, still learning.)
  • How long have you worked in collision repair? (Informational, not a knockout, if you hire trainees.)
  • Do you have your own hand tools? (Informational.)
  • For refinish roles: do you have current spray painter training? (Informational; the rule allows up to 180 days after hire to certify.)
  • Do you have a valid driver's license? (Only if the job requires moving or road-testing vehicles.)

Speed, the shop visit and the offer

An employed tech who applies is quietly testing the market. Call or text the same day, offer an evening or Saturday-morning shop walk-through, and let them see the frame machine, the booth and the parts area. Put the pay plan, guarantee and any tool allowance in writing at the offer, because a vague number is what makes techs stay where they are.

What it costs to recruit auto body technicians

In the Technician / mechanic family in Boostpoint's 2026 benchmark, the median campaign cost $13.41 per applicant, with a middle half of $7.40 to $23.58 and a 16% apply rate.
