How to Recruit Lube Technicians: Sell the Ladder, Not the Oil Change

To recruit lube technicians, treat it as an entry-level hire and advertise the path to technician. Many applicants have no shop experience, and they are often choosing between you, a warehouse, a tire shop and a restaurant. Put the starting rate, the named pay steps toward technician, "tools supplied" and the schedule in the first lines of a Facebook or Instagram ad, ask three short questions on a mobile form, text back within minutes and offer a start date inside the week.

Who you are hiring

BLS does not publish a lube technician occupation. Its example titles place "Oil Changer" under automotive and watercraft service attendants, while shops that use the lube bay as step one toward technician are really hiring into automotive service technicians and mechanics. Both matter, because the first describes the starting job and the second describes where a good hire is headed.

Read the table the way a 19-year-old does. The warehouse and tire shop medians sit close to the service attendant median, and the warehouse is indoors. What the warehouse cannot offer is the technician row. Your ad has to make that route concrete. The lube technician job description has a template with named pay steps you can adapt.

Where to find lube technicians

  • High school and community college automotive programs. Students need hours and a first shop job. Offer part-time after-school or weekend shifts and a summer schedule.
  • Car people without a shop job. The person who changes their own oil and works on friends' cars is on Facebook and Instagram, not on a job board searching "lube technician."
  • Tire shops, detailers and car washes. People already working around vehicles for similar pay. A clearer ladder is often enough to move them.
  • Warehouse, retail and restaurant workers. The largest pool of first-job and early-career candidates, if the ad says no experience is needed and tools are supplied.
  • Your own technicians' networks. Technicians who came up through quick service often know who else is looking.

Job boards bring in people searching the title. Social ads reach the much larger group who would take the job if they saw it. If you run many stores off a job feed, Boostpoint Programmatic 2.0 turns each opening into its own ad and stops it when the job closes.

What to pay and how to show it

Set the starting rate against the local warehouse and tire shop, not against technicians. Then show the steps: lube technician, general service, then technician, with a rate at each step and what earns the move. Our lube technician job description covers the wage section in more detail, and the auto technician shortage page explains why growing your own technicians is the cheaper long-run play.

If you pay for ASE testing, say so. ASE certification requires passing a test and having relevant hands-on work experience, from one to three years depending on the certification, and per ASE candidates can test before they have the experience and receive certification once they meet it. That makes ASE a natural milestone on your ladder.

How to write the lube technician ad

Three things decide whether this candidate applies: the rate, whether they need their own tools, and whether there is a future in it. Lead with those, then the schedule (Saturdays and Sundays are the question everyone has).

Sample ad. "Lube Technician, no experience needed. Starting hourly rate in the first line, raise at 90 days, general service and technician steps posted in the shop. All tools supplied. We pay for ASE tests. Day shifts, no Sundays. Apply in one minute, no resume."

Short beats long here. For more on structure, see what makes a good job ad.

Screening questions for the application

  • Do you have a valid driver's license? (Ask only if the job involves driving customer vehicles.)
  • Which days can you work? (Weekday, Saturday, Sunday.)
  • Have you worked on cars before, at a job or on your own? (Informational, not a knockout.)

Do not require a resume or prior shop experience. Every added field lowers completions, and in the Technician / mechanic family the apply rate is already 16%. See pre-screening questions.

Speed, follow-up and the first 90 days

First-job candidates apply to several places in one sitting and take the first real response. Text within minutes, invite them for a shop walk-through within two days and give a start date. Our recruiting text message templates include first-touch messages. Write the 90-day raise and the first training milestone into the offer letter, then keep both; a promise made in the ad and missed in the shop is an easy reason to leave.

What it costs to recruit lube technicians

In the Technician / mechanic family in Boostpoint's 2026 benchmark, the median campaign cost $13.41 per applicant, with a middle half of $7.40 to $23.58 and a 16% apply rate. Boostpoint does not report lube technicians separately. Across the benchmark, campaigns with a 20-35% apply rate paid $4.41 per applicant against $53.77 for those under 5%, which is why a no-resume form matters. Full data is on the benchmarks page. Cost per applicant is not cost per hire.

Frequently asked questions

How do you recruit lube technicians?

Advertise it as an entry-level job with a visible path to technician. Put the starting rate, named pay steps, tools supplied and the schedule in a short Facebook or Instagram ad, keep the application to three questions, and text applicants back within minutes.

Where do you find lube techs?

High school and community college automotive students, people who work on their own cars, tire shop and car wash workers, and first-job candidates from warehouses, retail and restaurants. Your current technicians' networks are another strong source.

Do lube technicians need experience?

Usually not. BLS lists no formal credential and short-term on-the-job training as the typical entry route for automotive service attendants. Requiring experience cuts out the largest group of candidates; asking whether they have worked on cars, as information rather than a knockout, is enough.

What should I pay a lube technician?

Benchmark the starting rate against local warehouse and tire shop pay. BLS, May 2025 median annual wages were $35,670 for automotive and watercraft service attendants, $37,710 for tire repairers and changers and $50,620 for automotive service technicians and mechanics. Show the steps between those in the ad.

Do lube techs need ASE certification?

ASE certification is voluntary, and lube work is an entry job, so it is not a hiring requirement. ASE certification needs a passed test plus one to three years of hands-on experience depending on the certification, and ASE lets candidates test before meeting the experience requirement. Paying for tests is a good offer.

How much does it cost to recruit a lube technician on Facebook?

The Technician / mechanic family in Boostpoint's 2026 benchmark had a median of $13.41 per applicant with a middle half of $7.40 to $23.58. Lube technicians are not reported separately, and cost per applicant is not cost per hire.

How do you keep new lube techs from quitting?

Keep the promises in the ad: the 90-day raise, the training milestone and the named step to general service. A written ladder with dates gives an entry-level hire a reason to stay past the first few months.
