How to Recruit Millwrights: A Small Pool, a Specific Offer, and an Apprentice Track

To recruit millwrights, make a specific offer to a small, employed pool and build your own alongside it. BLS counts about 40,700 millwrights with roughly 3,200 openings a year, so reach experienced ones with an ad that names the rate, the shift and overtime, the equipment and the kind of work (installs, moves, alignment). At the same time, recruit industrial mechanics and apprentices you can train. Keep the mobile application to four questions and call the same day.

Who you are hiring

A millwright installs, levels, aligns, dismantles and moves heavy machinery; an industrial machinery mechanic keeps installed equipment running. BLS reports them separately, and the numbers explain why recruiting millwrights feels hard.

The millwright pool is small. The industrial mechanic pool next to it is far larger and projected by BLS to grow 17.8 percent, which is where most of your candidates, and most of your competition for them, will come from. How millwrights are trained

According to the BLS Occupational Outlook Handbook, most millwrights learn through a 3- or 4-year apprenticeship, with at least 144 hours of technical instruction and up to 2,000 hours of paid on-the-job training for each year of the program, covering welding, mathematics, blueprint reading and machinery troubleshooting. The occupation generally needs at least a high school diploma. That tells you two things: an experienced millwright represents years of training someone else paid for, and an apprenticeship you run yourself is a practical way to get one. Where to find millwrights

  • Millwrights at other plants and contractors. Employed and few. Reach them locally with a specific offer; they are not browsing job boards.
  • Industrial machinery mechanics who want install and alignment work. The largest adjacent pool. Many already do precision alignment and rigging and would move for the title and the rate.
  • Construction and outage contractors. Millwrights on project work sometimes want a plant job with steady hours and less travel. Lead with the schedule.
  • Apprentices and technical college students. Industrial maintenance, mechatronics and welding students who can start as helpers in an apprenticeship. See apprenticeship recruiting.
  • Your own maintenance staff. A strong mechanic who wants to learn rigging and alignment is a millwright in progress. Put the path in writing.

Social ads reach the passive candidates in that list. Meta employment ads run in the special ad category, so there is no targeting by age, gender or ZIP code and the radius must be at least 15 miles, which fits a plant's commuting zone.

What to pay millwrights

The BLS, May 2025 median for millwrights was $65,700, close to industrial machinery mechanics at $64,520. Because the two are close, pay alone rarely wins a millwright; overtime, shift, tools supplied and the type of work usually decide it. How to write the millwright ad

The millwright reading your ad is probably on a break at another plant. Give them the rate, the shift and overtime reality, the equipment and what you supply, in that order.

Sample headlines. "Millwright, days, [your range], overtime during installs, tools supplied." / "Industrial mechanic ready for install and alignment work? Move up to millwright." / "Millwright apprenticeship, paid from day one, 4-year program with a wage step each year."

Screening questions for the application

  • How many years have you worked as a millwright or industrial mechanic? (Informational; route low answers to the apprentice track.)
  • Which have you done: rigging and setting equipment, laser or dial alignment, bearing and gearbox replacement, welding? (Informational.)
  • Can you work the posted shift and overtime during installs? (Knockout if required.)
  • When could you start?

Speed and follow-up

Keeping the millwright you hired

An experienced millwright who joins a plant expecting install and alignment work and ends up on routine breakdown calls will look elsewhere. Describe the real mix of project and maintenance work in the ad and again at the offer. For apprentices and promoted mechanics, write down the skills each year covers and the wage step that follows each one, and pair them with a journey-level millwright on every install. Paying for technical instruction on the clock is a strong reason to stay through the program.
